Their reward (apart from wages) will be to explore and adventure in places they would never survive solo. All in all it's a win win situation to own and crew a larger ship which will then be part of a fleet.

If you crash, they will be replaced- and because you bought in early, your ship gets covered forever- people who come later might only get six months, or even no insurance at all- if they crash their 1000 dollar ship will be gone forever! (None of this was implemented- you just get your ship back automatically. But it's still treated as a selling point for idiot whales.)

So insurance could help but there would always be a lag time while the ship was actually being built because FIDELITY.
