Any references from their last career have to be vetted, as I doubt that they were really their supervisor (not thinking about this cost me once) Generally I try to just judge the person as raw potential and see if they are suitable to learn the skills that I will need them to be effective. Having said this, if they were a retail manager, and wanted to move into it management (pure people management) I would consider those skills transferable, some things don't change that much really.
